Abstract

The healthcare system faces a critical challenge as nursing shortages intensify, driven by factors such as an aging workforce, increased patient complexity, and insufficient organizational support. This study explores the multifaceted impact of these shortages on patient safety, care quality, and nurse well-being. Through mixed-methods analysis, it investigates how inadequate staffing ratios, lack of clinical training and resources, limited leadership support for work-life balance, and limited career advancement opportunities contribute to elevated stress, burnout, and attrition. The research highlights interventions, including mentorship, flexible staffing models, and professional development models, to address retention and sustain workforce capacity. Findings underscore the urgency of systemic reform to strengthen nurse engagement and improve outcomes across clinical and educational environments.
